Abstract

The concept of human capital has gained interest within a wide range of theorists and practitioners of management from its beginning. This concept developed based on the search for new sources to create a sustainable competitive advantage the company, which is now more dependent on intangible assets than tangible. A new approach to the problem of the relationship of human capital with a competitive advantage is mainly due to new management paradigms. New approaches to the management of employees, which is subject to evolution and the problems of creating competitiveness allow the discovery of new relationships between these processes. Because of the interdependence of human capital and competitive advantage, there is the question of how strong is the impact of these elements on each other and how the relationship between them is shaped. This dissertation is an attempt to understand the relationship between these categories. The dissertation uses quantitative (survey) and qualitative (Delphi studies, case studies) research methods, which are described in detail in the further chapter. The dissertation was divided into four chapters. The first two are theoretical and cognitive. The following two are descriptive and empirical and show the results of the study. The dissertation presents a different approach to the theory of human capital, the need of differentiating the key human capital and identifying tools to manage employees in the organization and also the need of measuring human capital and its impact on the results of the organization. All of the items included in this chapter were presented in the context of a competitive advantage through human capital. The next chapter presents an overview of the various definitions of competitive advantage, shows a comparative analysis of the theories of creating a competitive advantage and the models of creative competition including human capital. The last part of the study presents a variety of methods and approaches to the measurement of competitive advantage and competitive position. The dissertation also presents the results of empirical research. First of all, the study determines the relationship between human capital management and a competitive advantage, analyzes the use of instruments of human capital management, the level of human capital and the level of the key success factors in construction companies. Then, author presents a model of effective human capital management in a process of building a competitive advantage, which is a synthesis of discussion carried out in this dissertation. Then, the model was practically verified through case studies in construction companies.
